Operational behaviour design

I'm Rachel Ody — a systems strategist, operations consultant, and transformational leadership coach. For over twelve years, I've helped agencies, cooperatives, and service businesses fix the invisible systems that shape how people work. I specialize in organizational design, project management training, and systemic coaching — redesigning workflows, communication patterns, and decision-making structures so teams stop burning out and start performing. My background in Psychology, Community Health, and English Education means I see organizations as living systems, not org charts. I don't fix people. I fix the systems that shape them. I've spent twelve years walking into organizations that are stuck.

Not stuck in the way they think they are. Not "we need better software" stuck, or "we need a new process" stuck. Stuck in the way that happens when a system has been quietly teaching people how to behave — and the behaviour it taught them isn't serving anyone anymore.

I started in digital project management. I learned the craft inside agencies, cooperatives, and professional service firms — places where the work moves fast, the margins are thin, and the humans are tired. I watched talented teams burn out, not because they lacked skills or tools, but because the system around them rewarded the wrong things.

Urgency over thoughtfulness. Heroics over steady hands. Silence over honesty.

It took me a while to understand what was actually happening. My background isn't what you'd expect for an operations consultant. I hold a Masters in English Education with a focus in Psychology and Community Health. For a long time, I thought that made me an outsider in this world. Then I realized it was the thing that made everything click.

Organizations are living systems. They have emotional lives. They carry stress, history, and adaptations they made years ago that have calcified into "just how things work around here." When something hurts, they compensate. When trust breaks, they go cautious. When uncertainty lingers too long, they reach for control.

None of that shows up in a Gantt chart.

So I stopped leading with process and started leading with the system. Not the org chart. Not the project plan. The actual system — the meetings, the incentives, the handoffs, the stories people tell each other about what gets rewarded and what gets punished. Every workflow, approval, and metric is quietly nudging people toward certain choices. I help organizations see those nudges, and then redesign them.

Here is what I know for sure: every system teaches people how to behave. If your system rewards waiting for the boss, people wait. If it rewards heroic last-minute saves, people create emergencies. If it punishes mistakes, people stop taking risks.

None of this requires bad people. It just requires a system that hasn't been designed with intention.

I've worked with over 450 companies — agencies, cooperatives, construction firms, SaaS scale-ups, nonprofits. Every single one had the same core challenge hiding under different symptoms. The system was teaching people to behave in ways nobody wanted, and nobody had designed it otherwise.

I don't fix people. I fix the systems that shape them.

That's the work. And I love it.
